Surface Reimagines Employee Listening for the AI Era

Surface Listening replaces scheduled, standardized surveys with signal-driven listening designed to help organizations understand and improve the outcomes that matter most

SAN FRANCISCO, Sept. 15, 2026 (GLOBE NEWSWIRE) -- Paradigm, the people intelligence company, today announced Surface Listening, a new AI-native employee listening capability within its Surface people intelligence platform. Surface Listening rethinks the traditional employee survey model by starting with signals across an organization’s workforce data, then identifying where employee input could help leaders understand and improve the outcomes that matter most, from performance and engagement to unwanted attrition.

Rather than relying on standardized questions and predetermined schedules, Surface can detect emerging patterns across workforce data, flag when listening would be valuable, identify the employees closest to what is happening, and generate the questions most relevant to understanding it. Once employees respond, Surface analyzes their feedback alongside broader organizational context, recommends what to do next, creates the work required to act, and measures what happens afterward.

“For decades, employee listening strategies started with, ‘when should we send out our survey and what template should we use?’ But that’s backward,” said Joelle Emerson, CEO and co-founder of Paradigm. “The more important questions are: What’s happening in our organization that we might be missing? What are we trying to understand or improve? And where could employee input help us make a better decision right now? With Surface Listening, we can finally start with those more strategic considerations and use employee feedback to actually help drive better outcomes.”

Rethinking the Employee Survey

Employee listening still largely follows a century-old model: ask a broad population a standardized set of questions, analyze the responses, and repeat the process periodically.

That approach can leave employee feedback disconnected from the workforce and business outcomes leaders care about most. Organizations invest significant time, technology, and opportunities for employee candor asking questions that may not be relevant to the decisions they are actually trying to make, while missing signals that could surface questions they didn’t even know they should be asking. And when organizations ask for feedback without acting on it, employees can begin to question the value of participating at all.

That dynamic is contributing to growing concerns about survey fatigue. In Paradigm’s 2026 benchmarking study of more than 700 organizations, 53 percent of companies reported running engagement surveys only once a year or less.

“The answer to survey fatigue isn’t to listen less. It’s to listen differently,” Emerson said. “The goal should be to ask fewer, better questions when employees’ perspective can actually inform a decision or action and then show that something changed because they answered.”

Listening That Starts with a Signal

Surface Listening is part of the Surface people intelligence layer, which brings together signals across an organization’s workforce data, talent practices, policies, programs, and business context.

Surface continuously looks across signals, including HRIS data, performance, hiring and attrition, workload, learning, policies, benefits, and organizational practices. When it identifies something worth understanding more deeply, Surface can recommend the right kind of listening, the right questions, and the right employees to hear from.

Surface Listening supports:

  • Targeted, signal-driven listening. When Surface detects an emerging issue or opportunity, such as an unusual retention pattern, a performance gap between comparable teams, or signs of manager strain, it can recommend a focused pulse with the employees closest to what is happening.
  • Listening at key moments in the employee journey. Surface can automatically gather feedback around onboarding, exits, team changes, manager transitions, and major organizational shifts, adapting questions to the organization and the moment.
  • Broader organization-wide listening. Surface also supports comprehensive engagement programs, organization-wide pulses, and custom questions alongside more targeted listening.

The goal isn’t to ask more questions. It’s to ask fewer, better questions when the answers can actually inform a decision or action.

Once employees respond, their feedback becomes part of the same intelligence layer Surface uses to understand the organization. For example, if Surface recommends a pulse because performance is declining within a particular employee population, it can analyze the responses alongside workload, attrition, manager changes, tenure, organizational structure, and other relevant workforce data to help leaders understand what may be driving the pattern.

Surface can also benchmark organizations against peers on both outcomes and the underlying talent practices that may be driving them. Rather than simply showing leaders that an engagement score trails peers, Surface can help identify what higher-performing organizations are doing differently and where there may be an opportunity to act.

From Employee Feedback to Action

Based on what it learns, Surface recommends what leaders should do next and helps create the work required to put those recommendations into practice. Drawing on Paradigm’s experience working with thousands of organizations, Surface can produce outputs including executive readouts, manager guidance, employee communications, new programs and policies, implementation plans, and supporting learning and enablement.

Surface then helps leaders evaluate what happened after they acted. An organization might identify an issue, test a new approach with several teams, and then analyze subsequent employee feedback alongside retention, performance, mobility, or other outcomes to understand whether the intervention worked.

The result is a continuous learning loop:

Signal → Listen → Understand → Act → Measure → Learn

Over time, organizations can build their own evidence about which programs, practices, and interventions produce better outcomes.
